Abstrak

Sistem kerja berbasis proyek semakin umum digunakan, baik pada organisasi dakwah maupun lembaga profit yang mengandalkan tenaga temporer. Pola ini membentuk relasi kerja yang lebih fleksibel dan sarat negosiasi psikologis, terutama ketika melibatkan tenaga kerja seperti freelancer dan kontrak proyek. Studi ini menganalisis dinamika Person Job Fit melalui kasus Lembaga Y, yang merupakan lembaga profit di bidang pendidikan dan biro jasa psikologi. Studi dilakukan tahun 2025 selama lima bulan dengan pendekatan kualitatif dan desain studi kasus intrinsik melalui wawancara mendalam pada manajer dan SDM terkait. Analisis menelaah dua dimensi Person Job Fit, khususnya misfit laten pada need–supply fit. Temuan menunjukkan bahwa ability–demand fit relatif terjaga, namun kebutuhan psikologis seperti pengakuan dan kejelasan peran tidak selalu terpenuhi. Ketidaksesuaian ini tidak langsung menurunkan kinerja proyek, tetapi muncul dalam bentuk konflik persepsi, fluktuasi keterlibatan, dan ketegangan relasional. Respons manajerial berkembang sebagai mekanisme adaptif untuk menjaga keberlanjutan proyek. Secara teoretis, studi ini menegaskan sifat dinamis Person Job Fit dalam sistem kerja proyek. Secara praktis, temuan ini memberi pelajaran penting bagi organisasi dakwah berbasis proyek dalam mengelola kesesuaian psikologis SDM pada tenaga kerja kontrak maupun freelancer.
